Foreword This year marks the 50th anniversary of CUPA-HR data collection and the publication of the Administrators in Higher Education Salary Report. For a half century, this report has been a key resource for compensation-related decision making in higher education. This year s salary surveys incorporated sweeping changes in the way we collect information, significantly improving the data available to higher education institutions across the country. Colleges and universities are awash in data. Our goal with the new data collection process, annual report design, and enhanced DataOnDemand tools is to help you quickly translate the data into needed resources and action for your institution. We are grateful to the representatives from the 1,125 institutions who provided data for the 191 administrative positions included in this survey. Thank you for making CUPA-HR surveys the most important salary survey resource in higher education. And thanks to our research team led by Dr. Jackie Bichsel for making all the survey enhancements for this year, and for leading us into the next 50 years! Andy Brantley President and CEO 2017 CUPA-HR ADMINISTRATORS IN HIGHER EDUCATION SALARY REPORT 3

Highlights The following are highlighted results from the CUPA-HR Administrators in Higher Education Salary Report: Although females are represented equitably in administrative positions as a whole, they are paid only 82% of what male administrators earn. Although racial/ethnic minorities are underrepresented in administrative positions as a whole, they are paid equitably. Asians far outearn other racial/ethnic categories, including Whites. The median age for administrators is 53. Salary peaks for administrators around the age of 60. The median tenure (years in position) for administrators is only 4 years. Deans with the highest salaries are those in the fields of medicine, law, engineering, and pharmacy. Females are underrepresented as deans of disciplines with the highest salaries. They are more equitably represented as deans of disciplines with the lowest salaries. Significantly fewer institutions are providing system and campus presidents with fully subsidized perks compared to last year. 2017 CUPA-HR ADMINISTRATORS IN HIGHER EDUCATION SALARY REPORT 4

Introduction This year is a momentous one for CUPA-HR research. As we celebrate our 50th anniversary, we are also celebrating transformations in the way data are collected for all salary surveys and in the ways we report this data. Rather than contributing aggregated (average) data for each position, participants now report salary data for each incumbent. This new method of data collection allows for the reporting of key demographic variables, including gender, race/ethnicity, birth year (estimated age), and years in position for all the positions we survey: administrators, professionals, faculty, and staff. 1 In addition to changes in data collection, we have also instituted changes in the design of our annual reports. Reports now feature deep dive analyses that explore aspects of our data that are of general interest to the higher education community. Reports also feature more data visualization new graphs and charts help summarize data and aid in interpretation. Survey Positions There were 191 administrative positions surveyed this year. 2 These positions are grouped into six categories: Top Executive Officers Senior Institutional Officers Academic Deans Institutional Administrators Heads of Divisions, Departments, and Centers Academic Associate/Assistant Deans Positions are added or deleted each year on the basis of ongoing analysis of which positions are common enough to benchmark. Suggested position additions are evaluated by an advisory committee each year. Positions are deleted when analyses for this report show they are no longer common enough to provide sufficient benchmarking data. 1 See the Administrators Survey Participation Integrated Template for a list of all survey questions. 2 See the Administrators Survey Participation Integrated Template for a list of all positions surveyed. 2017 CUPA-HR ADMINISTRATORS IN HIGHER EDUCATION SALARY REPORT 5

Participating Institution Characteristics The information in Figure 1 summarizes the institutional characteristics of respondents on this year s Administrators in Higher Education Salary Survey. In total, 1,125 institutions provided data for the 191 administrative positions surveyed. 3 Institutions are well represented in this year s data by classification, affiliation and region. More master s institutions participated than any other type of institution, making up one third of the respondents. Public and private institutions are nearly equally represented, and, within private institutions, independent and religious institutions are nearly equally represented. Nearly one third of respondents are Midwest institutions and nearly one third are Southern institutions. These data show that CUPA-HR survey respondents are representative of the population of colleges and universities in the U.S. ADMINISTRATORS IN HIGHER EDUCATION CHARACTERISTICS OF RESPONDING INSTITUTIONS CLASSIFICATION 30% 350 20% 232 254 10% 121 168 0% Specialty Associate s Baccalaureate Master s Doctoral AFFILIATION REGION Private Religious 262 Public Midwest 349 252 Northeast 547 316 189 335 Private Independent West South Figure 1 3 See Appendix B for a list of all participating institutions. 2017 CUPA-HR ADMINISTRATORS IN HIGHER EDUCATION SALARY REPORT 6

The Demographic Makeup of Higher Ed Administrators Gender Data on gender was provided for 93% of the 49,619 administrators reported in this year s survey. For administrators as a whole, males and females are represented equitably (Figure 2). However, males earn higher salaries than do females. Female administrators earn only 82 cents on the dollar compared to males. These results align with recent research on longitudinal trends in higher ed administrators. 4 ADMINISTRATORS IN HIGHER EDUCATION PAY AND REPRESENTATION OF ADMINISTRATORS BY GENDER MEDIAN SALARY NUMBERS $125k $123,000 $100k $100,895 50% 50% $75k (100%) $50k (82%) Males Females $25k $0 Male Female Figure 2 4 Bichsel, J., & McChesney, J. Ethnicity Data on ethnicity was provided for 86% of the 49,619 administrators reported on this year s survey. Racial/ethnic (non-white) minorities make up 14% of higher ed administrators (Figure 3). Black and Hispanic/Latino administrators earn comparable salaries to White administrators. Salaries for Asian administrators far exceed those of any other racial/ethnic category. These results align with recent research on longitudinal trends in higher ed administrators. 5 ADMINISTRATORS IN HIGHER EDUCATION PAY AND REPRESENTATION OF ADMINISTRATORS BY RACE/ETHNICITY MEDIAN SALARY NUMBERS $129k $125k $109k $110k $109k $114k Minorities 14% $100k $75k $1.00 $1.00 $1.00 $1.18 $1.04 $50k 86% $25k Whites 0 White Black/ Afr. Age Data on birth year was provided for 66% of the 49,619 administrators reported on this year s survey, allowing for an age estimate. The median age for administrators is 53 and ranges from 22 to 79. 6 Age and salary are moderately and positively correlated (r =.29, p =.000), meaning that salary increases with age. As shown in Figure 4, salary peaks around the age of 60 for administrators, when the median salary is approximately $150,000. Years in Position Data on year entered position was provided for 82% of the 49,619 administrators reported on this year s survey, allowing for a calculation of the number of years each incumbent has been in their current position. The median years in position for administrators is 4 and ranges from 0 to 53. There is a weak, negative correlation between years in position and salary (r =.03, p =.000), meaning that salary decreases the longer administrators are in their current position. This reflects the fact that new administrators are paid higher salaries. Figure 5 shows that the highest salaries are generally made by administrators who have been in their current position for fewer than 5 years. ADMINISTRATORS IN HIGHER EDUCATION NUMBER OF YEARS IN POSITION AND MEDIAN SALARY $1M $750k $500k $250k $0 0 10 20 30 40 50 YEARS IN POSITION Figure 5 8 8 Darker areas indicate greater concentrations of people. 2017 CUPA-HR ADMINISTRATORS IN HIGHER EDUCATION SALARY REPORT 10

What these data show is the transitory nature of administrative positions in higher education. As a basis of comparison, the average tenure for a CEO in private industry was 8 years in 2015. 9 In higher ed, the average tenure for a CEO (president) is 5.89 years. 10 Higher ed administrators as a whole remain in their positions for a relatively short period with a median tenure of 4 years before transitioning to a different position or a different institution. Demographic Profiles of Select Administrative Positions Figure 6 depicts the demographic profiles of 12 of the most common administrators found in higher ed institutions. 11 Of these positions, the one that best represents females is that of chief human resources officer (CHRO), in which 3 of 4 people holding the CHRO position are female. Other positions that are majority female include the registrar (68% female), chief financial aid officer (67%), and chief student affairs officer (52%). The position that best represents Blacks/African Americans is that of chief student affairs officer (16%). Hispanics/Latinos are best represented in the positions of police chief (5%), chief financial aid officer (5%), and chief human resources officer (5%). Asians are best represented among chief information officers (4%). Of these select positions, the position with the highest median age is that of president (60 years), and registrars, chief financial aid officers, and chief athletics administrators have the youngest median age (51). Provosts have the shortest tenure (median = 3 years in position), and registrars have the longest (6 years). 9 Dixon, L. (November 30, 2016). How Long Should a CEO s Tenure Be? Talent Economy. http://www.talenteconomy.io/2016/11/30/long-ceos-tenure/ 10 The median tenure of a higher ed president is 4 years. Comparing the mean with the median reveals the skew of the data. A few presidents who have been at some campuses for very long periods skew the data and inflate the mean. The median is a more representative statistic in this instance. 11 Demographic information for other administrative positions may be obtained via DataOnDemand, a data subscription service for higher ed institutions that allows users to create custom reports for all positions surveyed using comparison institutions selected by the user. 2017 CUPA-HR ADMINISTRATORS IN HIGHER EDUCATION SALARY REPORT 11

Academic Deans Deans with the highest and lowest median salaries are depicted in Figure 7 along with their demographic composition. 12 Notably, females are represented most equitably among deans with the lowest salaries. They are most poorly represented among deans of engineering and pharmacy. Racial/ethnic minority representation varies. They are best represented among deans of law, engineering, special programs, and students, which vary in median salaries. These results align with recent research showing that females are underrepresented in administrative positions with higher salaries, whereas racial/ethnic minorities are paid equitably but represented poorly in administrative positions as a whole. 13 ADMINISTRATORS IN HIGHER EDUCATION GENDER AND MINORITY COMPOSITION OF DEANS WITH HIGHEST AND LOWEST SALARIES % MINORITY Dean of... % FEMALE Medicine $535,000 TOP 4 MEDIAN SALARY Law $326,000 Engineering $263,000 Pharmacy $258,000 Special Programs $104,000 BOTTOM 4 MEDIAN SALARY Occupation Studies $103,000 Students $102,000 Instruction $100,000 Figure 7 12 Deans of fields with incumbent totals of less than 50 were excluded from the analysis. 13 Bichsel & McChesney, 2017. 2017 CUPA-HR ADMINISTRATORS IN HIGHER EDUCATION SALARY REPORT 13

Executive Benefits Table 1 shows the percentage of institutions providing selected executives any of three executive-only benefits/perks not available to all employees. Full and partial subsidies for housing, vehicles, and club memberships are close to nonexistent for anyone but presidents (CEOs). For presidents, the percentage of institutions providing full subsidies for these perks dropped dramatically in the past year. For the 2015-16 academic year, about half of presidents (both system and single institution) were receiving fully subsidized housing and vehicles. This year, only about one fifth are. Last year, full subsidies for club memberships were provided for about one third of presidents (both system and single institution). For presidents of single institutions, partial subsidies for these perks have increased since last year. Nearly half are receiving partially subsidized housing and vehicles (up from around one fifth last year), and partial subsidies for club memberships have increased from 5% to 10%. However, for system presidents, partial subsidies for these perks have decreased across the board. Therefore, for presidents of single institutions, there is a trend to replace fully subsidized perks with partially subsidized perks. For system presidents, the trend is to cut all subsidies for these perks. Chief Business Officer CEO System Benefit Housing Subsidy CEO Single Campus Exec. When it comes to deferred compensation and performance-based incentives, provision for single-institution presidents has not changed much from last year (Table 2). About half receive deferred compensation, and nearly one third receive performance-based incentives. However, many system presidents have seen these benefits cut in addition to their other perks. Last year, 41% received deferred compensation, and 37% received performance-based incentives. This year, those numbers have been cut nearly in half. On the other hand, more institutions are now providing executive vice presidents (VPs) with these benefits. Last year, 13% of VPs received deferred compensation, and 2% received performance-based incentives. This year, these numbers are 25% and 11%, respectively. Methodology Survey Data for CUPA-HR s Administrators in Higher Education Salary Survey were collected November 1, 2016-February 5, 2017. The survey was conducted entirely online through Surveys Online, CUPA-HR s data collection and reporting system. For this year s survey, data for 49,619 incumbents were collected on 191 administrative positions. In addition to the salaries collected for each position, data were collected on gender, race/ethnicity, year the incumbent entered the position, and the incumbent s birth year. Except for salary information, provision of the other demographic information was voluntary. Participants could either enter this data manually or upload a file containing salary and demographic data. In addition, data about institutional characteristics (operating expenses; student, faculty, and staff size; collective bargaining availability for certain groups; and number of separations in the past year) were collected. 15 Respondents Respondents were largely human resource professionals from higher education institutions in the U.S. 16 There were 1,125 colleges and universities that completed the survey, including 7 systems reporting in the aggregate for all of their campuses. Counting these campuses, this year s survey reflects data for 1,191 schools in total. Private for-profit institutions (n = 9) were not included in the analyses for this report. Appendix A. Comprehensive Salary Tables The salary tables report median salary and salary percentiles for all responding institutions. 17 The median divides salaries in half: 50% of all reported salaries fall above or below this salary. The median is a more reliable measure than the mean (average) in distributions that are skewed (containing a few extremely low or in these data high numbers). To ensure compliance with Department of Justice safe harbor guidelines, 18 all salary tables included in this document report un-weighted rather than weighted salary data, and data is reported only for positions having at least five responding institutions. 19 To compute the quartiles, the total expense/enrollment numbers reported by each institution were ranked from low to high, and one quarter of the institutions were assigned to each quartile. Quartile ranges are listed in the column headings of each applicable table. Some of the tables also report salary data by percentile rank. To compute percentiles, each institution s average salary is counted once, ranked from low to high and then split at the following points: 20th percentile: 20% of all reported salaries are equal to or fall below this value 40th percentile: 40% of all reported salaries are equal to or fall below this value 50th percentile: 50% of all reported salaries are equal to or fall below this value 60th percentile: 60% of all reported salaries are equal to or fall below this value 80th percentile: 80% of all reported salaries are equal to or fall below this value 17 Private for-profit institutions were not included in aggregated data for this report, as the number of respondents was relatively small for comparison.
